how to add watcher from a custom field ( User Picker (single user) )
Maybe you could use a post function? Or use the REST API to read tickets and update their watchers?
I use this plugin. It's not supported by Atlassian but it works for us without any issues.

With the help of workflow post function Script-post function provided by script runner plugin you can easily able to add watcher from a custom field.
